Análisis de prácticas de igualdad de género en minería y agroindustria y propuesta para su implementación en otros sectores

Resumen
El presente estudio se enfoca en analizar las prácticas de igualdad de género en los
sectores minero y agroindustrial del Perú, con el objetivo de identificar prácticas replicables
en otros sectores. Se examinan las prácticas, políticas e indicadores declarados en las memorias
anuales y reportes de sostenibilidad de 10 empresas líderes de cada rubro, entre 2020 y 2024.
Las prácticas organizacionales identificadas fueron agrupadas en 9 categorías, siendo las más
importantes: Liderazgo inclusivo, Políticas Internas, Prácticas en el reclutamiento y selección,
Prácticas que facilitan el desarrollo profesional y empoderamiento femenino, conciliación
vida-trabajo. Estas prácticas fueron evaluadas por impacto y esfuerzo de implementación,
obteniendo una lista sugerida de prácticas a implementar en el corto plazo o Quick Wins (5),
prácticas de mediano plazo (6) y prácticas de prioridad baja (2).
Los resultados evidencian que el sector minero, aunque con baja participación femenina
(12%), ha avanzado en políticas de inclusión, participación femenina en posiciones de
liderazgo y prácticas orientadas a reducir la desigualdad de oportunidades educativas y
laborales de las mujeres. En contraste, la agroindustria presenta una alta presencia femenina en
labores operativas (44%) debido a la demanda intensiva de mano de obra, así mismo han
adoptado más prácticas. Factores como el involucramiento genuino de la Alta Dirección o el
Directorio; la presión o exigencia de los clientes son críticos para la sostenibilidad de estas
prácticas.
Finalmente, las conclusiones señalan que la igualdad de género es un factor
estratégico que mejora la competitividad, favorece la sostenibilidad y de no ser abordada
podría afectar la reputación corporativa.
Se recomienda adaptar las buenas prácticas de Minería y Agroindustria a otros sectores
respetando sus dinámicas organizacionales; promover asociaciones multisectoriales como
WIM Perú; y diseñar políticas públicas que incentiven la inclusión femenina en sectores
tradicionalmente masculinizados.
This study focuses on analyzing gender equality practices within Peru’s mining and agroindustrial sectors, with the aim of identifying strategies that can be replicated across other industries. It examines organizational practices, policies, and gender-related indicators disclosed in the annual reports and sustainability disclosures of ten leading companies from each sector between 2020 and 2024. The identified practices were classified into nine categories, with the most relevant being: inclusive leadership, internal policies, recruitment and selection practices, initiatives supporting professional development and female empowerment, and work-life balance strategies. These practices were assessed based on their impact and implementation effort, resulting in a prioritized list: five short-term “Quick Wins,” six medium-term actions, and two low-priority practices. Findings reveal that although female participation in the mining sector remains low (12%), significant progress has been made in inclusion policies, leadership representation, and initiatives aimed at reducing educational and occupational disparities. In contrast, the agroindustrial sector shows a higher female presence in operational roles (44%), largely driven by labor-intensive demands, and has adopted a broader range of practices. Key sustainability drivers include genuine engagement from senior leadership and board members, as well as client pressure and expectations. In conclusion, gender equality emerges as a strategic factor that enhances competitiveness and sustainability; while neglecting it may pose reputational risks. The study recommends adapting successful practices from mining and agroindustry to other sectors, with sensitivity to organizational dynamics; fostering cross-sectoral alliances such as WIM Perú; and designing public policies that promote female inclusion in traditionally male-dominated industries.
