Factores determinantes de la rotación laboral en los hoteles turísticos de tres a cinco estrellas en la Región Arequipa

Abstract
El desarrollo del sector hotelero peruano en los últimos años exige una mejora de la
calidad del servicio y la retención de su personal, por lo que el presente estudio buscó
identificar los factores determinantes de la rotación laboral en los hoteles turísticos de tres a
cinco estrellas en la Región Arequipa. La investigación se desarrolló empleando un enfoque
cualitativo no experimental con un diseño transversal descriptivo; la recolección de datos se
realizó de enero a julio del 2015. La población estuvo conformada por los trabajadores de los
hoteles de tres a cinco estrellas de la Región Arequipa y se aplicó una entrevista a 30
trabajadores que cambiaron de empresa hotelera en los últimos 10 años.
Como resultado del estudio se concluyó que los factores determinantes de la rotación
laboral en el sector hotelero de la Región Arequipa están relacionados con la insatisfacción
del trabajador al no cubrir sus expectativas. En primer lugar, las relacionadas a la
organización como los factores de aspecto económico, es decir, la remuneración, las
oportunidades laborales y los beneficios laborales. En segundo lugar, están los factores
relacionados al entorno de trabajo inmediato, es decir, el ambiente de trabajo. Por último,
están los factores relacionados con el trabajo, es decir, la gestión de la empresa.
Considerando el conocimiento obtenido, este trabajo ayudará a los hoteles a priorizar
la atención de estos factores, aplicando medidas y políticas preventivas con la finalidad de
controlar la salida de personal. Por lo cual, se recomienda realizar futuras investigaciones que
incidan en la motivación y satisfacción laboral de los trabajadores del sector hotelero a nivel
nacional, para que exista mayor conocimiento sobre los problemas que afectan al personal y
permita a las empresas realizar una mejor gestión empresarial
The development of the Peruvian hotel sector in recent years demands improved quality of service and employee retention, so the present study sought to identify the determinants of employee turnover in tourist hotels of three to five stars in Arequipa Region. The research was conducted using a non-experimental qualitative approach with a descriptive cross-sectional design; data collection was conducted from January to July 2015. The population consisted of hotels workers of three to five stars in Arequipa Region and an interview was applied to 30 workers who changed hotel company in the last 10 years. As a result of the study it concluded that the determinants of employee turnover in the hotel sector in Arequipa Region are related to dissatisfaction of the worker to not meet their expectations. First, related to the organization as factors of economic aspect, that is, remuneration, job opportunities and social benefits. In second place are the factors related to the immediate work environment, that is, the work environment. Finally, there are work related factors, that is, the management of the company. Considering the knowledge obtained, this work will help hotels to prioritize the care of these factors, applying preventive measures and policies in order to control the output of employees. Therefore, it is recommended further research that affects the motivation and job satisfaction of workers in the hotel sector at national level, so that there is greater understanding of the issues affecting staff and allows companies to make better business management
