Percepción de la cultura organizacional en empresas del sector microfinanciero en la Región Lambayeque

Abstract
En la presente investigación se diagnosticó la percepción de cultura organizacional en
tres cajas de ahorro del sector microfinanciero de la región Lambayeque, como son: Caja
Metropolitana de Lima, Caja de Trujillo y Caja de Piura. Los participantes fueron 60
trabajadores entre las áreas de Negocios y Operaciones de estas empresas.
El estudio se realizó bajo el enfoque del OCAI (Organizational Cultural Assessment
Instrument), el cual es un instrumento cuantitativo desarrollado bajo el Marco de Valores de
Competencias. Este instrumento nos permite determinar cuatro componentes de cultura para
cada una de las empresas estudiadas: (a) Clan, (b) Adhocrática, (c) Mercado, y (d) Jerárquica.
Este instrumento fue desarrollado por Cameron y Quinn (2005), y ha sido aplicado en más de
1,000 organizaciones en diferentes países.
En las tres empresas la cultura predominante es la cultura tipo Mercado. Por otro lado,
las mayores diferencias de la cultura actual con respecto a la deseada se dió en el componente
Clan, mostrando así que los participantes desean tener una cultura menos orientada a las
metas y más al desarrollo de las personas dentro de la organización. El estudio también
reveló que no existe una influencia significativa de variables como género, antigüedad y área
laboral en la percepción de la cultura.
Las conclusiones del estudio ayudan a conocer mejor la cultura de estas empresas a
fin de implementar acciones que permitan reforzarla o reorientarla en función de sus
estrategias de corto y largo plazo
This research a shows the results of a diagnosis of the perception of organizational culture in three savings banks in the microfinance sector of Lambayeque Region, such as: Caja Metropolitana de Lima, Caja de Trujillo and Caja Piura. Participants were 67 coming from the Business and Operation departments from these three saving banks. The study was oriented under the focus of OCAI (Organizational Culture Assessment Instrument ), which is a quantitative tool developed under the Securities Competency Framework, this instrument allows us to determine four components of culture for each one of the companies studied : (a) Clan, (b) Adhocratic, (c) Market, and (d) Hierarchical. This instrument was developed by Cameron and Quinn (2005) and has been applied in over 1,000 organizations in different countries. In the three companies the predominant culture was the Market Culture. On the Other Side the major differences in today's culture with respect to desired occur in the Clan component, showing that Participants want a culture less focused on goals and more development of people within the Organization. The study also reveals that there is not a significant influence of variables as gender, age and work area in the perception of culture. The conclusions of the study help us to know more about the culture of these companies in order to implement actions to reinforce or change the culture according to their strategies for short and long term
