Resumen
La presente investigación lleva por objetivo general el analizar la gestión de la
resiliencia organizacional de 4 directivos de escuelas públicas de Educación Básica
Regular de la UGEL 03, a partir del cual se desprenden dos objetivos específicos
enfocados, en primer lugar, en las estrategias de afrontamiento y, en segundo lugar,
en las estrategias de recuperación empleadas por los mismos. El estudio se
enmarca en un enfoque cualitativo recurriendo a una metodología cualitativa que
contempla el desarrollo de diversos procesos en cuatro fases: la preparatoria, la de
trabajo de campo, la analítica y la informativa. Para el recojo de información se
empleó la entrevista semiestructurada como técnica y la guía de entrevista como
instrumento, siendo validada por dos expertos y una prueba piloto, y aplicada en
cuatro directivos de escuelas públicas dentro de la zona geográfica correspondiente
a la UGEL 03. La información recogida fue organizada en una matriz de análisis,
permitiendo la identificación de hallazgos y elementos emergentes dentro de las
dos categorías de investigación propuestas. De esta manera fue posible identificar
que uno de los retos más grandes que presentan las escuelas públicas es el alto
nivel de violencia frecuentemente invisibilizado pero que debe ser abordado con
urgencia. Además, en línea con los elementos protectores de la resiliencia
organizacional, los directivos reconocen la importancia de la atención
socioemocional hacia todos los miembros de la comunidad educativa, más no
cuentan con recursos para hacer un diagnóstico oportuno y un seguimiento
constante hacia sus necesidades afectivas. Por otro lado, una de las estrategias
más valoradas durante el afrontamiento de crisis es el trabajo articulado con aliados
estratégicos externos. Y finalmente, las estrategias de monitoreo de las iniciativas
de prevención de crisis se encuentran en un nivel incipiente de desarrollo, por lo
que aún se requiere delimitar un plan más consolidado.
The general objective of this research is to analyze the management of organizational resilience of 4 directors of public schools of Regular Basic Education of UGEL 03, from which two specific objectives are derived, focused, firstly, on the coping strategies and, secondly, on the recovery strategies used by them. The study is framed in a qualitative approach using a qualitative methodology that contemplates the development of various processes in four phases: the preparatory phase, the field work phase, the analytical phase and the informative phase. To collect information, the semi-structured interview was used as a technique and the interview guide as an instrument, being validated by two experts and a pilot test, and applied to four directors of public schools within the geographical area corresponding to UGEL 03. The information collected was organized in an analysis matrix, allowing the identification of findings and emerging elements within the two proposed research categories. In this way, it was possible to identify that one of the greatest challenges facing public schools is the high level of violence that is often invisible but must be addressed urgently. In addition, in line with the protective elements of organizational resilience, managers recognize the importance of socioemotional care for all members of the educational community, but they do not have the resources to make a timely diagnosis and constant follow-up of their emotional needs. On the other hand, one of the most valued strategies when facing crises is working together with external strategic allies. And finally, monitoring strategies for crisis prevention initiatives are at an early stage of development, so a more consolidated plan still needs to be defined.
