Resumen
Esta investigación analiza estrategias para fortalecer el engagement y la satisfacción
laboral de colaboradores de bancos peruanos que operan bajo esquemas de trabajo híbrido,
combinando labores presenciales y remotas con apoyo de plataformas digitales. El sector
bancario peruano constituye un entorno pertinente por su formalidad, transformación digital y
consolidación de este modelo entre 2022 y 2025.
Mediante un análisis documental y exploratorio, sustentado en la revisión comparativa
de más de 70 fuentes —entre artículos científicos, informes técnicos y documentos normativos
de entidades como la SBS y el BCRP—, el estudio se apoya en el Modelo de Demandas y
Recursos Laborales (JD-R) y en la Teoría Bifactorial de Herzberg.
Los hallazgos destacan como factores críticos el liderazgo empático, la autonomía
orientada a resultados, el reconocimiento, el cierre de brechas digitales y la equidad entre roles
presenciales y remotos. A partir de ello, se propone el Ecosistema Estratégico del Trabajo
Híbrido en la Banca Peruana, un modelo que integra demandas, recursos organizacionales y
mediadores estratégicos para promover compromiso y satisfacción laboral sostenibles.
Los resultados ofrecen aportes aplicables a la gestión del talento humano en la banca
peruana y un marco replicable para otras organizaciones que avanzan hacia esquemas híbridos.
This research analyzes strategies to strengthen the engagement and job satisfaction of employees of Peruvian banks that operate under hybrid work schemes, combining face-to-face and remote work with the support of digital platforms. The Peruvian banking sector is a relevant environment due to its formality, digital transformation and consolidation of this model between 2022 and 2025. Through a documentary and exploratory analysis, based on the comparative review of more than 70 sources – including scientific articles, technical reports and regulatory documents from entities such as the SBS and the BCRP – the study is based on the Labor Demands and Resources Model (JD-R) and Herzberg's Bifactorial Theory. The findings highlight empathetic leadership, results-oriented autonomy, recognition, closing digital gaps, and equity between face-to-face and remote roles as critical factors. Based on this, the Strategic Ecosystem of Hybrid Work in Peruvian Banking is proposed, a model that integrates demands, organizational resources and strategic mediators to promote sustainable commitment and job satisfaction. The results offer applicable contributions to human talent management in Peruvian banking and a replicable framework for other organizations that are moving towards hybrid schemes.
